Tech's pay gap brought to you by harassment campaigns, devaluation of women's labor, and a systemic preference of promoting affable white men over qualified women.

I speak only for tech because it's what I know.  Broadly, demographic *interest* in tech as measured by training/school/bootcamp/etc enrollment is relatively even, skewing a bit white and a bit male.  Demographic *capability* as measured by anonymized public code review shows women's code is broadly even with or better than men's code.  (Maternity is not a statistically significant impact on tech employment or work quality and has not been shown as a common exit point from the industry)

Since both interest and capability are more or less even, it stands to reason that a merit-based industry would represent that and demographic representation throughout the industry would match demographic interest in the industry.  Netflix stands out as partially achieving this - their leadership demographics are at parity, though their technical employment status lags behind at 30%.

Since there is no legitimate reason why any one demographic group *should* be more represented in tech, nor are there any legitimate reasons why any one group should be more represented the higher up the corporate ladder one gets, the fact that this IS the case points to a couple main possibilities:

* maleness (and whiteness, tbh) is valued as part of the employment and promotion process

* non-male, non-white employees leave the industry

In reality, both are true.

Unexamined biases overvalue people who look like us.  Since most leadership (especially in tech) is already white and male, those who are unwilling to dig into their biases are overvaluing the achievements of their fellow white men and undervaluing the achievements of others.

Corporate cultures represent what leadership values.  Unfortunately, unexamined biases lead us to valuing things we don't intend.  "Beer:30s" and ping pong happy hours exclude non-drinkers and non beer drinkers, and discourage non-competitive or non-athletic employees from participating in the culture.  Overcompetitive workplaces tend to result in "boys' club" situations. "Rockstar" worship overvalues 'geniuses' beyond what they bring to the company and undervalues the workaday people getting the job done right without the ego.  Lacking official policies on harassment (or the will to enforce them) overvalues bullies and bigots.  

Just like with the housing thing I posted the other day, It's EXCEEDINGLY rare that any of this is on purpose, but intent isn't really as important as outcome.  The sum total of all these decisions is that strong employees who happen to be women are often undervalued or pushed out before they reach their peak.  The way it looks in the statistics plays out exactly like this chart.

ACTIONABLE SHIT: So - the situation is out of whack - women are under-rewarded for what they bring to the table, especially in tech.  Cool, is there anything to be done? Any way to make tech more merit-based?

One of the weird silver linings of ubiquitous problems is that no matter where you stand there's almost always something you can do, even if small:

You are Leadership:

Actively look for cool stuff for the women who work for you to do. 

Brag about the cool stuff they've done.  (You can even take credit for opening up that opportunity, just make sure the actual point is their work, not you assigning it)

Make sure at least some of that bragging is in writing so they have some backup while seeking promotion.

Your Peers:

Brag about your women coworkers.

Publicly thank them if they've provided help.  Even the office manager or supply clerk.

If they say something cool, back them up.  "Did you hear what Daria said the other day?"  "Check out this link Jane posted"

You're an underling:

Ask for mentorship or advice from women.  Listen to it.

HR:

Don't hire men who talk over women in the interview room

Don't ask for previous pay.  Women are undervalued elsewhere too, you're helping keep it that way by pinning their expectations to how far behind they already are.  You've got a salary in mind for the job being done, pay what's right.

(These suggestions are the same thing y'all probably already do with the men at your workplace.  I'm telling you to intentionally practice doing the same for the women you work with.  That's how you deal with bias: look at it, name it, actively train yourself out of it.)

(I wanted to focus on the gender disparity here because of the whole #IWD context but we all know that’s not the only axis involved in this intersection)
