Overview
Time is Money. There are a variety of direct costs to the organization associated with poorly managed conflict, including, in the worst cases, the loss of customers and good employees. One that is visible to everyone is the time taken to successfully resolve issues. Time that would be better spent on accomplishing work and achieving goals is instead used to manage disagreements, smooth ruffled feathers, and deal with difficult people.
When CPP Inc commissioned a study on workplace conflict, they found that an overwhelming majority (85%) of employees at all levels experience conflict to some degree. Furthermore, they found on average, each employee spends 2.1 hours every week – approximately one day a month – dealing with conflict in some way (being involved in a disagreement, managing a conflict between co-workers, etc.)
For the US alone, that translates to 385 million working days spent every year as a result of workplace conflict. It is also a major drain on the resources of HR departments: half of the HR workers questioned (51%) spend between one and five hours a week managing disagreements.
The crucial issue is not whether conflict, disagreement and difficult people can be avoided; the real concern is how they can be dealt with that will lead to positive outcomes. If managed improperly, businesses’ productivity, operational effectiveness, and morale take a major hit. On the other hand, when channeled through the right tools and expertise, conflict can lead to a better understanding of others, improved solutions to problems or challenges, and major innovation.
Why Should You Attend
Conflict is an inevitable part of life. No matter how hard you try, it can seem that there will always be something that causes you or someone around you to be frustrated, angry, and impatient – or a whole host of other not-so-pleasant emotions.
Conflict arises when the people we work with have different ideas, perspectives, backgrounds, values, goals or expectations. Yes, conflict can be destructive! It diverts energy from more important activities and issues; it polarizes people and reduces cooperation; and it can produce irresponsible behavior. And conflict can be constructive! It opens up and improves communication; it strengthens working relationships and teamwork; and it leads to better quality decisions and problem solutions.
The ability to handle conflict and difficult situations is a great leadership skill. When you are confident in your people management skills, you don’t have to be afraid of disagreement. You don’t have to back away from problems. Instead you can confidently face the confrontation and bring the issue out into the open. Well-managed conflict actually stimulates, ideas, sparks creativity and encourages personal improvement.Conflict by itself is neither good nor bad. It’s the way YOU handle conflict that produces constructive or destructive results.

FREE Learning Opportunity: Kronos Spring #HR and #Payroll eSymposium

Last fall, I shared with you a wonderful (and FREE!) learning opportunity offered by our friends at Kronos. Well, it’s back by popular demand. The spring HR & Payroll eSymposium will be held on Wednesday, May 1, 2019 from 10 a.m. to 5 p.m. Eastern. This is one event you do not want to miss.
I don’t have to tell you about the importance of professional development. But I also know that sometimes we’re so focused on everyone else’s development that we forget to schedule time for ourselves. That’s why I wanted to share with you some specifics about this event.
HR and Payroll eSymposium Agenda
The eSymposium is designed to bring HR and payroll professionals education on the topics we deal with most. This one-day experience will offer three tracks – HR, payroll, and workforce management – with many sessions eligible for recertification credits (more on that in a minute). As participants, we can follow one track or switch back and forth to explore the topics that we think matter most to our organizations. I checked out the agenda and there are five sessions that caught my eye, both HR and payroll related.
The Turning Employee Experience into Financial Strategy – If you’ve never had the opportunity to hear John Frehse, senior managing director at Ankura, speak, this is your chance. John is going to talk about the challenges associated with quantifying the value of investment in employees — and how this lack of clarity can cause an unintentional misallocation of human capital investments. He’ll explain the steps that organizations can take to improve the employee experience through strategy and technology.
The Future of Work: Don’t Believe All the Hype About Robots Wiping Out Human Jobs – Another speaker that I was delighted to see on the agenda was Mollie Lombardi, co-founder and CEO of Aptitude Research Partners. She’s going to share what steps top companies are taking today to balance people and automation along with some strategies for integrating people and technology to adapt and stay competitive. Prepare now for the changing technology and employment landscape.
But strategy sessions aren’t the only type of content being offered during this eSymposium. We’ve seen a lot of conversation lately about compliance matters and I was happy to see that this event is going to cover those issues from both a payroll and HR perspective.
Charting Your Course Through Changing Regulations – Explore how a multistate workforce comes with challenges that include compliance with a variety of rules and regulations across different states and municipalities — some of which may conflict with federal law — and how failure to comply could be quite costly. Multnomah Group Senior Consultant and CCO Bonnie Treichel will not only cover recent and expected changes but she will also discuss best practices for monitoring changes to the rules to ensure that HR can grow the company without drowning in legalese.
Payroll Compliance Update: New Laws and Required Changes in 2019 –The requirements of the Fair Labor Standards Act (FLSA) are complex and often misunderstood by employers. These misinterpretations about how the FLSA is applied and the rules for determining overtime pay can expose an employer to millions of dollars in back pay claims. Calvin House, partner with Gutierrez, Preciado & House, LLP,will explain the requirements for white-collar exemptions, how tipped employees are treated under the FLSA, the facts that the Department of Labor (DOL) uses to determine whether a worker is exempt as an intern, as well as trends in enforcement.
And in full disclosure, I certainly hope you will take a few moments to listen to my interview with Kronos CEO Aron Ain. During the interview, Ain takes us inside Kronos’ award-winning culture, showcasing the surprisingly simple rules that any organization can follow to replicate their success. Now of course, I couldn’t list the entire agenda (as much as I would love to). This is just a sampling of the sessions being offered. You’ll notice when you check out the complete agenda on the Kronos website that there are more sessions than you have time. Please don’t let that discourage you!
Listen to the Recordings if You Can’t Make the Live Event
There will be recordings of each session and you’ll be able to download any session materials. So, if you’re not able to listen to the live sessions on May 1 OR your learning preference is to space listening out over time, then you certainly can. That’s the beauty of this learning format.
Also, let me add that there have been a few times in my career when I’ve been responsible for both human resources and payroll. Having an event for both payroll and HR is a big selling point. I could see this as an opportunity to bring everyone together, order lunch, and listen to a session as a group. Because the event is free, it’s a good way to encourage HR to learn more about payroll and vice versa.
As someone who has attended Kronos conferences in the past, I can speak from experience that Kronos delivers quality professional development. I know that I’ll be signing up for the eSymposium and hope you will do the same.

Quite often when an employee exits a company the position is not filled, especially in light of the economy being what has been globally.
Since the global economy has been on the down (and flat in many cases) for more than 11 years, this lack of replacement of resources is resulting in the current workforce seeing demands placed on them like never before.
Stress levels are high, with more than 80% of office workers working 6 days a week instead of five, and the days are usually 10, 12, 14 hours or more.
Yet, we all know — and are being told– that to get ahead we need to be involved in improving our own standing, meaning we need to get certified.
Skills and Education Get You Ahead
Yet, to get ahead, every employee knows they have to sharpen their skills and/or education.
But who wants to be traveling to a college, spending time in the classroom and then driving home, only to have to continue their studies with one hand and using the other hand to cook and feed themselves?
There is the option of the weekend, but most have family that is already experiencing the stress of your absence in the first place.
Taking an added stress would have your family telling you, as the saying goes, your goose is cooked.
Same is happening with many college students – many are finding they have to work their most, if not all, way through college – even if their education is being fully financed.
Though they are receiving the education they (or their parents) are paying for, many students realize that experience matters when seeking a position in their field of endeavor.
That experience doesn’t necessarily have to be hands on either, it could be certifications that get them a better start on their future. and since they already spend a lot of time in class as well as in studies and/or study groups outside the classroom, the initiative to sit in another class to gain certification is not exactly the most appealing thing to do the day after a Friday night party.
Complex Situations Usually Have Simple Solutions
Given the internet is now making many thing possible, like working from – home, the beach (not recommended!), while on vacation (HIGHLY not recommended) or even your child’s wedding (guaranteed disinheritance!), why can’t the same be do for gaining certifications towards your career?
As certifications take hours of classroom participation, no one said they had to be consecutive, just cumulative.
Three professional organizations offer just that — allowing you to gain your certification (and KEEP it), with a minimal investment – usually one hour at a time, or self-study.
And since 2012, there has been an abundance of other options as well: MOOC’s they call them – which we discuss below.,

HRIM offers 3 delivery methods to accommodate individuals (as well as groups) to take the exam, including conveniently located testing centers around the world, live proctoring that allows candidates to take the exam wherever and whenever is most convenient, and via the existing delivery method of taking the exam at a host location.
The Human Resource Information Professional Certification (HRIP) exam is designed to assess the knowledge and competencies of professionals in the HR technology field.
Passing the exam indicates a demonstrated comprehensive understanding and proficiency of the defined body of knowledge in HR information management.
Passing the exam is only one part of the certification process – the recertification requirements ensure that the HR technology professional is keeping abreast of changes in the field.
The Human Resource Information Professional (HRIP) credential will be active for a period of 3 full years starting from the date certification has been granted.

MOOCs and Online Learning Academies
Mooc, short for Massive Open Online Course, is an online course aimed at unlimited participation and open access via the web.

Udemy Free Courses – Udemy is an example of a site allows anyone to build or take online courses. Udemy’s site exclaims, “Our goal is to disrupt and democratize education by enabling anyone to learn from the world’s experts.” The New York Times reported that Udemy, “recently announced a new Faculty Project, in which award-winning professors from universities like Dartmouth, the University of Virginia and Northwestern offer free online courses. Its co-founder, Gagen Biyani, said the site has more than 100,000 students enrolled in its courses, including several, outside the Faculty Project, that charge fees.”
ITunesU Free Courses – Apple’s free app “gives students access to all the materials for courses in a single place. Right in the app, they can play video or audio lectures. Read books and view presentations.”
Stanford Free Courses – From Quantum Mechanics to The Future of the Internet, Stanford offers a variety of free courses. Stanford’s – Introduction to Artificial Intelligence was highly successful. According to Pontydysgu.org, “160000 students from 190 countries signed up to Stanford’s Introduction to AI” course, with 23000 reportedly completing.” Check out Stanford’s Engineering Everywhere link.
MIT Free Courses – Check out MIT’s RSS MOOC feed. Also see: MIT’s Open Courseware.
Duke Free Courses – Duke offers a variety of courses on ITunesU.
Harvard Free Courses – From Computer Science to Shakespeare, students may now get a free Harvard education. “Take a class for professional development, enrichment, and degree credit. Courses run in the fall, spring, or intensive January session. No application is required.”
UCLA Free Courses – Check out free courses such as their writing program that offers over 220 online writing courses each year.
Yale Free Courses – At Open Yale, the school offers “free and open access to a selection of introductory courses taught by distinguished teachers and scholars at Yale University. The aim of the project is to expand access to educational materials for all who wish to learn.”
Carnegie Mellon Free Courses – Carnegie Mellon boosts “No instructors, no credits, no charge.”
And the Winner Is…
From the perspective of quality, all are winners. You will be well equipped to for your career through any one of these certification programs.
From the perspective of convenience, HR.com wins without a problem. Though IHRIM and HRIC do offer worthy certifications, getting there is much more challenging in the current economic and business environment. With IHRIM and HRIC, you ave to depend on self-study as well as making your time available to be elsewhere from both work and family. With HR.com, you can do this after everyone has gone to sleep for the night, before they all get up in the morning, or just by securing a quiet place at your office (with a computer and internet connection).
Also, with the rate of growth of the internet, cloud computing, and mobile computing, IHRIM’s and HRIC’s approach, though noble, lack the wisdom of latching on the needs of servicing their members accordingly. This will place a spotlight on HR.com’s approach that allows you to gain your certification much more conveniently. It is worth noting that the certification gained by HR.com is the same certification gained from HRIC.
Why walk down the river to cross another bridge when there is already one here, ready and prepared for you?

5 Talent Acquisition Strategies for Highly Competitive Industries

Regular readers of HR Bartender know that the majority of my corporate experience is in the hospitality, entertainment, and transportation industries. These industries are known for talent being a key differentiator in delivering business results. For example, all hotels have beds. And airlines have seats. While we could argue all day about the quality of the physical products, my guess is that we would agree that the key difference is with their people. We don’t remember what soap was in the hotel room or the snacks on the plane. We remember how we were treated.
But another thing these industries are known for is being highly competitive when it comes to talent acquisition. When people are a key differentiator for your business, you want the best. And organizations are willing to pull out all the stops to get it.
As the labor market continues to challenge us, I thought it might be helpful to share some of the strategies that highly competitive industries use when trying to attract the best talent.
Workforce planning is conducted regularly. When you’re constantly in a talent acquisition mode, you have to understand talent supply and demand. We regularly looked at what was happening in the labor market, particularly in technical roles like culinary and flight operations, where having specialized credentials and licenses were necessary.
Successful recruiters in these industries don’t wait for requisitions. Because it was common to be looking for a needle in a haystack when it comes to managerial positions, when we found someone who was a fit, we hired them. If they were the right person, they were capable of being flexible about their responsibilities. Ultimately, the new hires would pay for themselves.
Hiring managers are engaged in the process. Since managers knew they could hire the right talent without a requisition, they were very engaged in the hiring process. That doesn’t mean they didn’t consult HR or that the sources surfaced by talent acquisition didn’t work. It simply meant that “everyone” was a part of the recruiting effort.
They treat candidates like customers. The people who applied for jobs at the hotel, theme park, or airline could also be customers at the hotel, theme park, or airline. So, our goal was for every candidate to remain a raving fan of the business – even if we turned them down for a job. One of the biggest ways we did that was by following up with every single applicant.
Pre-boarding includes learning the product or service. Don’t get me wrong. There’s a lot of value in having candidates pre-board by completing new hire paperwork. But we took the extra step of making sure new hires were able to experience the product or service. For example, front desk agents spent a night in the hotel to experience the place the same way a guest would.
With unemployment at historic lows, organizations everywhere might consider themselves in a “competitive industry” situation. And it’s important to note that competition isn’t reserved just for your industry. If the majority of the jobs you hire have lots of transferable skills, geography can also be competition. When I worked in hotels, another hotel wasn’t always my competition. It might be the retail store or call center nearby. Our employees were able to do those jobs. Working in a highly-competitive industry can really keep you on your toes.
So, as you’re entering “budget season”, think about your candidate and employee experiences. Are there activities that talent acquisition should commit to, like making sure every applicant gets a reply? Now’s the time to start putting those implementation plans in place. Because by all indications, the recruiting function in 2019 isn’t going to get any easier.
