Changing The Culture
Before being named head coach at Penn State in January 2014, James Franklin accomplished the impossible: he led Vanderbilt to three straight bowl games. The Commodores had previously been to just four bowls in 122 years of football. How did Franklin accomplish this monumental feat? He changed the culture of Vander- bilt from expecting to lose, to competing to win!
He also surrounded himself with good assistant coaches, and then set a con- sistent standard of expectations for his staff, players, and anyone else that was a part of the program, including janitors. Franklin believes in four core values for success in not just football, but life as well. The first is a positive attitude. A posi- tive attitude is a powerful motivator, but he also despises negative attitudes that ‘suck the life out’ of anything that is positive. Secondly, he teaches his players to have an unbelievable work ethic, which he exemplifies himself on a daily basis. Other SEC coaches may have been smarter or had more experience, he admitted, but he was confident he could out-work them to be successful. Competing is also a major key to success for Franklin. He wants his players to compete at their best on the field and in the classroom. Lastly, he believes in play- ers and coaches being willing to sacrifice something in order to attain success. Kids want immediate gratification, he believes, but it’s up to coaches to make them understand that sacrificing some of their free time to study film, or work on a tech- nique, will help them reach their full potential. It’s no secret that successful head coaches have good assistants, and Franklin makes surrounding himself with good people a priority. When he built his staff at Vandy he didn’t just hire the best coach available with SEC or other major college football experience, he hired the best coaches available. For example, his co- defensive coordinator and linebackers coach, Brent Pry, came from Georgia South- ern, an FCS (formerly Division I-AA) school. Franklin also wanted coaches that were passionate about rebuilding Vanderbilt Football. He didn’t want to hire any coordinator or position coach that was con- cerned about their next career move after Vanderbilt. He wanted successful coach- es that would ‘have his back’ when things got tough. And he expected his assis- tants, as he does himself, to stay true to being the man and coach they are, and not be influenced by their new situation to change. Franklin readily admits two things about himself: he’s a micromanager and football ‘psycho’ that’s extremely passionate about the game. Both traits served him well in his quest to transform Vanderbilt into a winner. He held daily five-or 10-minute meetings with his team when he arrived to instill his beliefs on the play- ers personally. He held these daily briefings to set the tone of high expectations for his program. At each meeting, a quote was posted on a board to inspire the team and ‘get guys thinking.’ An often-used quote stated: “Give of yourself completely, ask for nothing in return, and success will be yours.” To change Vanderbilt’s losing culture, Franklin recalled he had to build confi- dence in his players first. Before he arrived the Commodores and their supporters went into games expecting something bad to happen, and when a fumble or inter- ception occurred, it demoralized the entire sideline. Building confidence was his toughest job, Franklin recalled. The team had gone through back-to-back 2-10 sea- sons before his arrival. Getting the Commodores to work harder wasn’t easy. But they had to put in more work as the foundation for building an internal perception of striving for suc- cess. He told his players to work hard every day at being the best in the weight room, in the classroom, and on the field, and success would come on Saturdays. But it all started with instilling a belief that the Commodores would be successful. And knowing that their coaches cared about them and supported them fully was also important. After getting his players to believe in themselves and to compete to be their best, Franklin wanted to change the mindset of the Vanderbilt campus next to gain support of students, factually and other staff. He then moved on to the school’s supporters in Nashville. Vanderbilt had been competitive in other sports such as basketball and baseball, but football had a detached, losing identity. He bom- barded both his players and supporters with positive messages in order to change their perceptions. He built pride in the ‘Star V’ and Vanderbilt’s black and gold col- ors. Once his players were believers and the fans got on board, Franklin also want- ed the rest of the SEC to know that Vanderbilt was no longer expecting under- achievement.
Franklin lettered four years as a quarterback at East Stroudsburg University in Pennsylvania from 1991-94. He began coaching in ’95 as the wide receivers coach at Division II Kutztown University, before returning to his alma mater to coach re- ceivers in ’96, and at Division I-AA James Madison in ’97. He served one year (’98) as a graduate assistant in the then-PAC 10 at Washington State, where he coached tight ends, then coached receivers for one year at Idaho State. Franklin moved east to the ACC and the University of Maryland in 2000, where he found stability for five years as a receivers coach, and was also recruiting co- ordinator in 2003-04. In 2005 he coached in the NFL as a receivers coach with Green Bay. In 2006-07 Franklin was offensive coordinator and quarterbacks coach in the Big 12 at Kansas State, where he developed QB Josh Freeman, an NFL 1st Round Draft Choice and future starter for Tampa Bay. Franklin also coached Jordy Nelson, an All-American receiver at K-State and Super Bowl XLV champion as a pro with Green Bay. In 2008 Franklin returned to Maryland where he was an assistant head coach, offensive coordinator and QB coach until 2010, when he left to take over at Vanderbilt.
