Duncan's Personality Explained on a Emotional and Sexual Level
All Duncan's hopes and dreams are to one day become boss in place of Fritz and take his job, probably to get a better salary and a better rank and also to make his mother proud. Despite all that though, he also seems to enjoy ruling and having others respect him and do what he tells them to do. Though he pretty much already has that since the M.I.F.T. Team loves him and usually tries not to break down his favors. They even let him have his "emotional supporter", Roto at work. But he still needs to bet superior and have them do what he says, not because they want to, but because they HAVE to. He needs to control others, and be the commander. However, he's extremely concerned about the new team member, Tylor Tuskmon, claiming that he's here to steal his dream job..
Duncan seems to especially enjoy dogging Tylor around when he has the chance (The Cover-Up). He wants to dominate and have the upper hand, so he can have full control of this new dangerously handsome boy, but mostly have control of himself.
He needs to stay in control either because he's lost it once and got hurt, and now he's afraid of doing the same mistake again with someone as attractive as Tylor is to him, or he was just always been trying to be in control and now he's scared of losing that control for the first time; lose his focus, his mind, his heart and get carried away by his emotions. It's part of his commitment issues and he doesn't want to feel weak and do things like bowing down to love. Hard to do though with fresh and hot college boy around him and his secret dark spark of desire to be dominated by him, the one thing he CAN'T let happen but he's so TEMPTED to live and taste that moment. His defensive attitude towards Tylor though is causing him to get obsessed with his object of desire. He wants/needs to watch him, touch him, feel him, be around him.. Yup, Tylor is Duncan's ultimate sexual desire and obsession that he's unwillingly and uncontrollably falling in love with.
Duncan is afraid of letting his weaknesses possess him in general, which is the reason why in Little Monsters, at first he acted wary of Oscar, the kid he would spend the day with. Kids are nice and cute and can steal your heart and affect you in many ways, as Mike himself prove in The Damaged Room, ending up getting attached with little Snore no matter how hard he tried to be cold and emotionless towards the baby.

Roger was obviously in a psychologically abusive relationship with his father
He has a very healthy relationship with his mom and she is quite the doting mother who DEFINITELY coddles him...A LOT
It's canonically proven that mentioning his real name triggers the memory of being perceived as being just as awful as his dad but likely triggers the psychological abuse his dad burdened him with
His mom and dad had a VERY rocky relationship and his mom filed a divorce towards her husband after the whole "kidnapping children" incident and took full custody of Roger
Roger would frequently have nightmares about his dad regarding the psychological abuse he'd been through
Most likely the psychological abuse still takes a toll on Roger that his dad may have blackmailed him to do his bidding regardless of the fact of Roger regretting it
Being with the MIFT team helps him cope with his trauma, especially looking up to Fritz as the father he never had
Roger and Duncan likely bond over the fact of both of them being Mamma's boys
When he's not working at Monsters Inc., Roger works a part-time job as a safari guide at the Monstropolis Zoo (which this headcanon is likely inspired by the fact his VA plays a field guide in both Jumaji movies)

Even though he won't admit it, Duncan actually enjoys singing along to the songs that Roger sings but prefers to do it in private in his "secret office" away from his fellow MIFTers that only Smitty and Needleman know about that he prefers that they would not say a word about it
With Tylor being in Fear Co., I bet anything Duncan's gonna slip into an existential crisis kind of madness, where, as much as he'll gloat about Tylor being gone it will come to a point where he'll make a paper machete "Tylor" complete with the piñata head as a shout-out to ep. 2 of Season 1 and part of his gloating will be talking with "him" about how "he" betrayed Monsters Inc. and that "he's" no longer a pawn in his scheme to take Fritz's job away from him and have "Tylor" "talk" to him in Duncan's own gloaty sounding impression of "him" as his own way of him missing Tylor even though he doesn't want to as kind of an imbalanced "I won.....but at what cost?" kind of way
